Human Capital Strategy Transformation

Partnered with a large multinational to design a Human Capital Strategy and roadmap supporting over 500,000 employees worldwide. Through a mix of secondary research, ethnographic studies, and participatory design workshops spanning 20+ countries, we uncovered key employee experience (EX) opportunities across roles—from frontline staff to senior executives.

As part of an embedded Fjord team, we led mixed-methods research, facilitated co-creation sessions, and synthesized findings into strategic insights. The resulting strategy emphasized embedding empathy and equity into systems and processes to foster purpose, collaboration, and high performance. I also co-developed a KPI framework aligned to the strategic vision, enabling objective impact measurement and executive alignment.

Challenge

How can a multinational organization of over 500,000 employees transform its human capital strategy to attract, retain, and empower top talent—while aligning with rapidly evolving market needs, technology shifts, and workforce expectations? The company was facing:


- Increasing attrition rates and competition for talent
- Disengagement and friction across the employee lifecycle
- A critical need for a forward-thinking, experience-driven strategy

Approach

As a Design Strategy Team Member, I led a major research workstream and co-developed strategic frameworks.

Specifically, I:
- Designed and facilitated mixed-methods research globally
- Conducted synthesis of qualitative and quantitative insights
- Co-developed the KPI Framework and Strategic Roadmap
- Translated complex findings into clear, action-oriented executive narratives
- Served as liaison between design, business, and HR stakeholders

Human-Centered Research across 20+ countries with:
- Journal Studies (written & video via DScout)
- Interviews from frontline to executive levels
- Design Workshops (remote and in-person), including 3-day experience with 20 employees from across the globe
- Surveys, Personas, Empathy Maps
- Creative methods: Moonshot visioning, card sorting, and experience journey reflections

We embedded empathy and equity into every step—surfacing pain points, patterns, and opportunities across the employee experience.
