HR Employee Experience Strategy & Program for a Global HR Organization

In response to declining engagement and growing strain within a 6,000+ person global HR organization, I led the research, strategy, and design of a human-centered experience transformation. Through mixed-methods research and global collaboration, I uncovered pain points, co-created a shared HR Employee Value Proposition (EVP), and developed a strategic roadmap to improve clarity, connection, and culture across the org.

I designed and tested a mobile prototype to explore new ways of supporting HR employees, and led the launch of the HR People Program to activate the strategy through campaigns, leadership enablement, and ongoing listening. The result was improved engagement, reduced attrition, and a more aligned, energized HR workforce—alongside lasting design capability and executive sponsorship for continued transformation.

Challenge

Employee engagement within the global HR organization was on the decline, impacting both performance and retention. At the same time, the business was facing an accelerated pace of change, placing even greater demand on HR to deliver agile, high-impact support. For a 6,000+ person HR workforce to meet these demands, a high-performing and human-centered HR employee experience was essential.

Approach

To design a strategy grounded in real needs, we began by analyzing existing data sources to identify experience gaps and define research priorities. We then conducted global, mixed-methods primary research—including virtual workshops, interviews, and surveys—with an intentionally diverse cross-section of HR employees across countries, levels, roles, and demographics.

Key activities included:

  • Synthesizing insights to define and prioritize opportunity areas

  • Co-creating a clear and inclusive HR Employee Value Proposition (EVP) through iterative feedback

  • Facilitating ideation sessions to collaboratively shape potential solutions

  • Designing and testing a mobile app prototype to support key HR experience goals

  • Delivering a comprehensive HR employee experience strategy and roadmap

  • Leading program management for the HR People Program to bring the strategy to life, including campaigns, leadership enablement, and culture integration

Impact

  • Increased engagement and reduced attrition across HR populations

  • Greater clarity and alignment through a shared, co-created HR EVP

  • Increased PTO usage, supporting well-being and reducing burnout risk

  • A growing network of engaged advocates embedded throughout the organization

  • Avoided costly missteps in investment through prototype testing, revealing critical non-design barriers to app adoption

  • Laid the foundation for sustained, employee-informed transformation through the establishment of an ongoing HR EX listening network

Testing revealed that while the app design was intuitive, other barriers to use posed challenges. These insights prevented expensive development of a solution employees were unlikely to adopt.

Design Approach & Responsibilities

Discover & Define

  • Analyzed existing data sources to understand the employee experience landscape and shape further research priorities.

  • Led research design and project management, including participant sourcing, method customization, and facilitation of global virtual workshops and mixed-methods studies.

  • Synthesized insights to map the current-state HR employee experience, identifying key pain points and opportunity areas.

  • Developed design pillars to articulate the desired characteristics of the future experience.

  • Co-created and iterated on the HR Employee Value Proposition (EVP) through employee feedback.

  • Crafted and presented a comprehensive HR Employee Experience Strategy aligned with organizational needs and goals.

Ideate

  • Designed and facilitated ideation sessions with HR employees to generate solution concepts grounded in real experience.

  • Defined a prioritized roadmap and journey timeline to guide strategy activation and experience improvements.

Prototype & Test

  • Designed a mobile app concept from initial sketch wireframes to a clickable prototype.

  • Led user experience testing, uncovering barriers to adoption and informing future iterations.

  • Facilitated co-creation to refine EVP content, visual expression, and prioritization of pain points for roadmap inclusion.

Deliver

  • Delivered a compelling strategy proposal and co-created EVP to executive stakeholders.

  • Led program and change management for the HR People Program, activating the strategy through:

    • Internal social media and engagement campaigns

    • Clarifying HR org structure and potential career paths, including the use of emerging technologies

    • Integration with broader culture transformation initiatives

    • Coaching leaders to model critical behaviors and reinforce experience goals
